Identity Coaching for High Achievers: Why Success on the Outside Isn't Enough
You've climbed the ladder. You've hit every goal. You have the title, the income, the house, the family, the life everyone told you would make you happy. And something still feels wrong. Not loudly wrong. Quietly, persistently, uncomfortably wrong.
That gap between the life that looks successful and the life that feels successful is exactly what Ivo Knoll has spent years helping high-achieving professionals navigate. In this episode of She Coaches Coaches, Candy Motzek sits down with Ivo, founder of Identity Architecture and former engineer, global project manager, corporate manager, and organic farmer, to explore what's really happening when capable people feel empty at the top.
The Moment That Changed Everything
Ivo's story begins in the mountains of South Tyrol, where he grew up with a simple but powerful set of values. When you say something, you do it. Connection matters. Integrity isn't negotiable. He carried those values through an electrical engineering degree, a career in global project management, and a rise into corporate leadership.
And then the company restructured. His role disappeared. And in the quiet that followed, sitting between his garden and his thoughts, a voice appeared. What's truly important in your life?
The answer came immediately. I want to see my kids growing.
He'd been commuting every week for years. Monday mornings he'd leave. Friday afternoons he'd return. Birthdays were celebrated on Sundays. Sports events he saw in photos. His children were eight and nine years old and he was missing it.
So he did something his resume couldn't explain. He became an organic farmer.
"It was bolder than I knew at the moment," he says. "Sometimes you take a decision and afterwards you realize, this was really big."
And that's where the real work began. [link to career change to coaching episode]
Complicated vs Complex: Why Most Transformation Work Fails
One of the most useful distinctions in this conversation comes from Ivo's engineering background. There's a fundamental difference between complicated systems and complex systems, and most people, including most coaches, confuse the two.
A complicated system is predictable. Press a button and the same thing happens every time. An F produces an F. It doesn't matter what the weather is doing or what time of day it is.
A complex system is different. Press a button and sometimes you get an F, sometimes a K, sometimes something you didn't expect at all. Small inputs in one place produce unexpected outputs somewhere else entirely.
Most coaching clients arrive hoping their transformation will be complicated. Give me the technique, the tool, the framework. Tell me the button to press. Ivo says the real work of identity transformation is complex. You can't just apply a fix at the surface level and expect something to shift at the root.
"If you go deep, to the core, to the root, and make a tiny shift, then magic happens and everything blooms," he says. "But few people want to do the work to go deep."
This is why adding more techniques doesn't create lasting change. And why the coaches who are most effective aren't the ones with the most tools. They're the ones willing to go to the root. [link to coaching mindset playlist]
What Borrowed Identity Actually Is
Identity, as Ivo explains it, has nothing to do with your job title or your role. It goes far deeper than personality type or Myers-Briggs results. It's the level underneath all of that. The place where your actual values live. The place where the question what are you doing and why begins to have a real answer.
And most people never get there. Because their identity was handed to them before they were old enough to question it.
From infancy, we learn to do whatever it takes to keep the people around us close. As teenagers, we shape ourselves to fit the group we want to belong to. As adults, we follow the path someone laid out. Get the degree. Get the career. Get the status. Get the house. Get the family. Complete the list and collect your happiness.
"When the list is completed, they say, where's my reward? I'm not happy," Ivo says. "It was never your list. It was given to you."
The clients who come to Ivo have usually reached the top of the ladder and discovered it was leaning against the wrong wall. They wake up at 3am asking if this is it. They feel guilty for not being more grateful. They've been told they have everything. They've tried to believe it. And something in them quietly, persistently refuses.
That's borrowed identity. And removing it, layer by layer, like an archaeologist, is where Ivo's work begins. [link to imposter syndrome for coaches episode]
Why Awareness Alone Isn't Enough
One of the most honest moments in this conversation is Ivo's response to the question most coaches get asked. Once a client becomes aware of a limiting belief, does it dissolve?
Almost never, he says.
Awareness is the first step. It's essential. You can't work with what you can't see. But most limiting beliefs have been running for 30, 40, sometimes 50 years. They live in the subconscious, not the conscious mind. And the conscious mind, no matter how intelligent or determined, can't override the subconscious through willpower alone.
"Consciously I know what to do. I want to do it. I commit to do it. I go in that direction and two months later I'm in the complete opposite angle of the room," he says. "What happened?"
This is why Ivo works at the level of identity rather than behavior. And why he's clear that even he needs his own coach. Because blind spots don't disappear just because you know they're there.
"I deeply think there cannot be enough coaches out there because everybody should have at least one," he says. [link to professional becoming a coach episode]
What Coaches Need to Hear Before They Start
Near the end of the conversation, Ivo offers something directly to coaches who are still deciding whether to make the leap. And it's worth quoting in full.
"Don't make it in your head. You already feel it. Your body already knows it. If you have these questions, you should do it because somebody out there is waiting exactly for you. You have gifts Candy hasn't, I haven't. We both can't have them. Which only you can help. People outside are already waiting for you. So do it."
For coaches who have been overthinking the decision, this is the reminder worth returning to. The question itself is the signal. The body knows before the head catches up. And the people who need exactly what you offer are already out there looking for you.
Key Takeaways
- The skills that take high achievers to the top stop working once they're there. What got you here won't get you to a life that actually feels like yours.
- Complicated systems are predictable. Complex systems aren't. Deep transformation is complex. Techniques and quick fixes treat it as complicated and that's why they don't last.
- Borrowed identity is the life that was handed to you before you were old enough to choose. Removing it, layer by layer, is how the real self emerges.
- Awareness of a limiting belief is the beginning, not the solution. The subconscious runs deeper than any conscious commitment and real change requires going there.
- Your body knows before your head does. If the question of coaching keeps coming back, that's not indecision. That's a signal worth listening to.
